If not sore = not good enough?

Well, what do you do? How long have you done it? And can you up the ante?

The muscles adapt. I would say its an issue if its a strength workout. If cardio, don't sweat it depending on what your goals are.
 
Soreness doesn't indicate anything other than a lot of muscle tissue damage.
Feeling a little tight/stiff the day after a workout is normal.

If its painfully sore, you did too much.

Honestly, I know when I leave the gym if I worked out poorly, average, or really nailed it to the wall. I don't have to wait for soreness or lack of to know I did or did not put in the effort at the gym.

But again, being really sore means you over did it and need double time to recover.
